How to Make Learning Stick

Spaced repetition and retrieval practice are the two evidence-based techniques for turning short-term exposure into durable memory. Spaced repetition revisits material at widening intervals. Retrieval practice forces the brain to reconstruct information from memory rather than re-read it passively. Together they are the closest thing learning science has to a retention multiplier. Almost every discussion of them frames them as study habits the learner is supposed to apply alone — and that framing misses the bigger lever: these are design moves the workshop builder makes on behalf of the participant.

Why It Matters for Workshops

The conventional story about spaced repetition and retrieval practice sits inside student culture. Flashcards, self-quizzing, spacing out study sessions before an exam — the advice is built for individuals working alone on a test date. For workshop creators, coaches, and program builders, that framing produces a quiet assumption: if retention is a study habit, participants are responsible for it. That assumption is why multi-session programs routinely start each session from zero, why pre-work gets treated as homework, and why "they're not implementing" becomes the workshop leader's running complaint.

Workshops and cohorts run on a different contract than classrooms. Participants are adults with limited time, no study-for-the-test incentive, and no built-in punishment for forgetting. Left to themselves, they will not flashcard your content. They will attend the session, feel moved, and return to their inbox. Retention looks like a motivation problem from the outside. The upstream cause is that retrieval and spacing were never designed into the program in the first place.

The reframe is simple and load-bearing: retrieval is the builder's job, not the participant's. Spacing, retrieval, and the intervals between them are structural choices made by the person designing the session flow, the pre-work, and the follow-ups. When those choices get outsourced to participant discipline, the forgetting curve wins every time. When they get built into the program's architecture, the curve flattens without participants having to do anything heroic.

Designing the Practice Schedule

Teaching and coaching are two different kinds of work. Teaching presents moves, explains why they matter, and demonstrates the correct form. Coaching designs the practice that locks the moves in — the drills, the intervals between them, the calibrated return to prior material at a harder level, each session building on the last until the move is no longer a move being executed consciously but a capability the athlete owns.

Your session teaches. Your program coaches. A one-off workshop can deliver a concept. What produces capability — the thing the participant can do on their own, weeks later, in their own context — is the coaching work that happens between sessions as much as it happens inside them. The reps, the intervals, the calibrated return to prior material — these are the instruments. Spaced repetition and retrieval practice are exactly those instruments, dressed in learning-science vocabulary.

The mistake most workshop creators make is defaulting to teaching when the work actually demands coaching. Teaching is presenting, explaining, clarifying. Coaching is drilling, spacing, retrieving, debriefing. Both matter. But teaching alone — even brilliant teaching — will not produce a skill the participant can execute on their own. For that, the content has to be returned to, reconstructed, and applied again and again under different conditions. That requires designing the program as a practice schedule, not a content calendar.

You are a master of the moves. The second craft — designing the practice schedule that turns demonstrated moves into retained capability — is what this article addresses. Every workshop creator who has ever said "I keep re-teaching the same concept" is diagnosing a coaching problem as if it were a teaching problem. It isn't. The concept landed. The program didn't drill it.

The Learning Science

Spaced repetition has the same research lineage as the forgetting curve. Hermann Ebbinghaus (1885) didn't just document decay; he also documented that re-encountering the same material at spaced intervals rebuilt the memory each time, and that the rebuild got faster with every successful retrieval. Robert Bjork later formalized this pattern into the principle of desirable difficulty — the counterintuitive finding that making retrieval slightly harder, by spacing it out, produces stronger long-term memory than repeating it while it's still fresh. Massed practice (cramming) feels more productive in the moment. Spaced practice outperforms it on every delayed test.

Retrieval practice became its own research program largely through the work of Henry Roediger and Jeffrey Karpicke. Their studies, and Roediger and Butler's 2011 synthesis, established what's now called the testing effect: the act of retrieving information strengthens the underlying memory trace more than any amount of passive re-reading, re-listening, or re-watching. This isn't a small effect. Across dozens of studies, participants who were tested on material outperformed those who re-studied the same material for the same amount of time, often by substantial margins on delayed tests.

Karpicke and Blunt (2011) added a crucial wrinkle. They compared retrieval practice against elaborate study strategies like concept mapping, and retrieval won on the delayed test. Learners rated the retrieval condition as less effective while it was happening. This is a common pattern in the research: the techniques that produce durable memory feel harder and less productive in the moment than the ones that don't. Passive re-reading feels like you're learning. It isn't. Retrieval feels like struggle. It is the learning.

These techniques don't operate alone. They sit on top of two other Foundations principles that make them work. The first is warmth. Retrieval only succeeds when the material is already warm enough to be reconstructed — cold content hasn't been encoded in the first place, so there is nothing there to retrieve. Pre-work, priming, and first exposures convert cold content into warm information so that a retrieval moment later in the program has something to pull on.

The second is scaffolding. Spaced retrieval is scaffolding applied to memory itself. The first retrieval reconstructs a rough version of the memory. The second retrieval, days later, reconstructs it more completely. The third, further out still, pulls a richer and more connected version, with more of the surrounding context attached. Each rung builds on the last, and the final memory is denser and more retrievable than any single exposure could ever produce. Retrieval practice and spaced repetition aren't just techniques that produce retention. They are the structural method by which elaborate long-term memory — the kind that survives into behavior change — gets built at all. Spaced retrieval is the strongest delivery mechanism learning science has identified for moving content from working memory into durable long-term storage. The research names the actual mechanics of practice: why reps matter, why the intervals between them matter, and why the session calendar is the instrument that determines whether content ever turns into capability.

How to Recognize the Problem

Observable signs that retrieval and spacing are missing from the program's design, not from the participants' discipline:

  • Multi-session programs where each session opens with new content rather than a retrieval activity on prior material
  • Pre-work delivered as a reading or a video, with no requirement to reconstruct anything afterward
  • Sessions that close with a summary slide or presenter-led recap rather than participant-produced recall
  • Gaps of more than two weeks between sessions with no designed touchpoint in between
  • Follow-up emails that re-send the slide deck instead of asking participants to retrieve anything
  • Participants who nod along inside the session but ask the same foundational questions at the start of the next one
  • You find yourself re-explaining the same concept across sessions because it never took hold

These aren't signs that your participants aren't studying hard enough. They're signs that the program isn't scheduling retrieval into its own structure.

Common Mistakes

Outsourcing retention to participant discipline. The most expensive mistake is the invisible one — assuming participants will self-schedule review and self-quiz between sessions. Some will. Most won't. A program that only works when participants independently adopt study habits is a program designed for the top 5% of learners. The other 95% are the ones who later describe your work as "inspiring, but I haven't applied much yet."

Confusing recap with retrieval. Sending the slide deck, a summary email, or a recording after the session is the most common "retention fix" and the one that changes the least. Recaps give participants information to receive. Retrieval requires participants to produce. Until reconstruction is happening on their side, nothing is being strengthened. A one-line prompt asking a participant to write three things they'll apply this week beats a twenty-slide recap every time.

Massing content into a single block. The single-day intensive, the weekend workshop, and the two-hour masterclass all compress the encounter with material into one uninterrupted window. Participants leave energized and forget most of it inside a week. Spacing requires more than one touchpoint. There is no design trick that simulates spaced retrieval inside a single session.

Starting each session with new content. In multi-session programs, the default move is to open with "today we're going to cover…" That skips the highest-leverage moment in the session — the point where participants reconstruct what they took from the last meeting before new content lands on top of it. Two or three minutes of participant-produced recall at the opening does more for retention than the same minutes spent re-summarizing the last session from your slides.

Making retrieval feel like a test. Retrieval doesn't need to feel like an exam. Pairing participants up to teach each other the last session's core idea, asking for one sentence on what they tried since last time, or writing the concept from memory on a blank page — all of these are retrieval practice. The psychological framing is different from a pop quiz. The memory-strengthening mechanism is the same. The builder's job is to make retrieval feel like a natural part of the program, not a compliance check.

How to Design Retrieval Into the Program

Spaced repetition and retrieval practice don't require different content. They require a different session architecture — one where retrieval is scheduled by the builder, not hoped for from the participant.

  1. Within a single session. Every major concept should be followed by an activity that forces participants to use it. This is closer to the 80/20 engagement ratio than to traditional Q&A — the point is participant-produced work, not presenter-led review. A short debrief where participants explain the concept in their own words, a scenario where they apply it to their own context, or a write-to-remember prompt all qualify as retrieval.
  2. Across sessions. Every session after the first should open with a retrieval activity on the previous session's material before new content is introduced. Two to five minutes is enough. The activity can be silent (write down what you remember), verbal (teach your partner), or applied (tell us what you tried since last time). What matters is that reconstruction happens inside the session, not that it happens on the participant's couch between sessions.
  3. Between sessions and after the program. Follow-ups should prompt retrieval, not deliver more content. A single email that asks "what's the one thing from last week you tried, and what happened?" does more retention work than a five-part recap series. Post-program touchpoints at widening intervals — one week, two weeks, one month — extend the spacing curve long after the final session.

None of these moves require more content, better slides, or more discipline from participants. They require the builder to schedule retrieval on purpose, at planned intervals, across the full arc of the program.
